Lesson 13 — Intermediate
Motivation Theories (Maslow, Herzberg, McGregor)
Team ka output isi pe depend karta hai — log andar se kitne jagte hain. Is lesson mein hum teen biggest theories samjhenge: Maslow ki needs hierarchy, Herzberg ka two-factor model, aur McGregor ka Theory X vs Y. Ye interview ka sabse poochha jaane wala topic hai.
Motivation kya hai
WHAT
Motivation ek internal process hai jo insaan ko kisi goal ki taraf consistently action karne ke liye prerit karta hai. Ye energy ka source hai — ability hoti hai par motivation na ho toh kaam nahi hota.
WHEN
Nayi team join karte waqt, target pressure aaye, retention problem ho, ya change laana ho — motivation kaam ka topic ban jaata hai.
WHERE
Factory bonus, school exam, gym streak, startup ESOP — motivation har jagah hai. Manager ka sabse bada kaam logo ko motivate rakhna hai.
Motivation ke 2 broad type: Intrinsic (andar se — kaam ki maza, curiosity) aur Extrinsic (bahar se — paisa, promotion, praise). Zyada tikau intrinsic hota hai.
Maslow ki Hierarchy of Needs (1943)
5 needs — NEECHE se upar (jab tak neeche wali puri nahi, upar wali motivate nahi karti):
5. SELF-ACTUALIZATION : apni max potential poora karna
(creativity, purpose) — sabse upar, kabhi kabhi poori hoti hai
4. ESTEEM : respect, status, achievement, recognition
3. LOVE / BELONGING : dosti, family, pyar, acceptance
2. SAFETY : job security, health, paise ka darr na
1. PHYSIOLOGICAL : khana, paani, neend, kapda, shelter
Workplace mapping:
1 → basic salary 2 → contract/benefits 3 → team culture
4 → promotion/title 5 → challenging meaningful work
Herzberg ka Two-Factor Theory (1959)
HYGIENE FACTORS (dissatisfaction hatate hain — motive nahi banate)
Salary, Company policy & administration, Job security,
Working conditions, Supervision style, Interpersonal relations,
Status
→ kam hone pe NARAZGI; theek hone pe SIRF "no dissatisfaction"
MOTIVATORS (sach mein motivate karte hain — satisfaction laate hain)
Achievement, Recognition, Work itself (challenging kaam),
Responsibility, Advancement/Promotion, Growth
→ hone pe SATISFACTION + motivation badhta hai
Insight: satisfaction ka oppositE dissatisfaction nahi —
sirf "no satisfaction" hai (dono alag dimensions hain)
Iska matlab: sirf hike se log motivated nahi hote — hike se narazgi khatam hoti hai. Asli motivation kaam ki challenge, recognition aur growth se aata hai. Ye aaj bhi HR ki Bible hai.
McGregor — Theory X vs Theory Y (1960)
THEORY X (authoritarian assumption about workers)
- Kaam se NAfrat hai, kaam se bachenge
- Kaam karana padta hai — danda chahiye (coercion)
- Zimmedari lene se darte hain
- Security sabse zyada important cheez hai
→ Style: AUTOCRATIC — tight control, micromanage
THEORY Y (participative assumption)
- Physical/mental effort kaam jaisa hi natural hai
- Khud control chahiye — force nahi chahiye
- Commitment = responsibility ka result
- Imagination aur creativity sab mein hai
→ Style: DEMOCRATIC — trust, delegation, participation
McGregor kehta hai: Theory Y wale assumptions self-fulfilling hain — agar tum par bharosa karoge toh log bharosa justify karenge, aur danda doge toh wahi milega. Management apne assumptions se hi culture banati hai.
Exercise
Question: Maslow ki hierarchy mein SABSE NEECHE kaunsi need hai? (physiological / safety / esteem)
Question: Herzberg ke theory mein salary kaunsi category mein aati hai — hygiene factor ya motivator?
Question: Theory X ka manager kis style pe chalta hai — authoritarian ya participative?
Common mistakes
- Maslow ka order ulta yaad karna: Neeche se upar: physiological → safety → love → esteem → self-actualization. Aur rule: lower need puri hone se upper motivate nahi karti.
- Herzberg ke factors ulta bolna: Hygiene = salary, policy, conditions (dissatisfaction hatate hain). Motivators = achievement, recognition (satisfaction laate hain). Salary kabhi motivator nahi — ye sabse common trap hai.
- Theory X aur Y ko leadership styles samajhna: Ye assumptions hain (manager ko employees ke baare mein kya lagta hai), styles nahi. Style us assumption se JANNI hai — X se autocratic, Y se participative.
Ek fintech startup ne 30% hike di — phir bhi 3 seniors ne resignation diya. Exit interview mein pata chala:
Hygiene OK : salary ab market se upar, benefits theek
Missing : recognition, growth path, kaam mein monotony
Herzberg fix : title upgrade + naye product lead + weekly praise
Result : 2 wapas aa gaye, 1 ne khud startup shuru kiya- CUET: Maslow ke 5 needs ka order — sabse famous question.
- UGC-NET: Herzberg ke hygiene vs motivators — examples wala question.
- MBA interview: Theory X vs Y — apne team example ke saath batao.
- Trap: "Salary is a motivator in Herzberg theory" — galat, hygiene factor hai.
Motivation theories clear. Agla lesson — Communication Process — mein dekhenge message kaise travel hota hai aur kahan atak jaata hai.
